Tác động của sự phân biệt tuổi tác đến hiệu quả công việc: Vai trò trung gian của tự tin nghề nghiệp và điều tiết của hỗ trợ xã hội

Tóm tắt
Trong bối cảnh dân số Việt Nam đang già hoá nhanh chóng, nghiên cứu này tìm hiểu tác động của sự phân biệt tuổi tác đến hiệu quả công việc với vai trò trung gian của sự tự tin nghề nghiệp và vai trò điều tiết của hỗ trợ xã hội. Sử dụng phương pháp mô hình cấu trúc bình phương nhỏ nhất từng phần kiểm định dữ liệu gồm 395 người lao động từ 40 tuổi trở lên tại các công ty dịch vụ logistics (LSP) ở Đông Nam bộ, nghiên cứu phát hiện cơ chế các cấu trúc của phân biệt tuổi tác tác động đến sự tự tin nghề nghiệp và mối quan hệ giữa chúng với hiệu quả công việc cũng như cách thức giảm thiểu tác động của phân biệt tuổi tác đối với sự tự tin nghề nghiệp ở nơi làm việc. Kết quả cho thấy định kiến tuổi tác từ chính bản thân người lao động lớn tuổi góp phần tác động đến nhận thức sự thiên vị tuổi tác, sự tự tin nghề nghiệp và hiệu suất làm việc bên cạnh tác động đáng kể của định kiến tuổi tác từ tổ chức, hỗ trợ xã hội là giải pháp cho người lao động lớn tuổi đối với tác động tiêu cực của sự phân biệt tuổi tác tại nơi làm việc. Qua đó nghiên cứu đề xuất một số hàm ý cho LSP và người lao động giảm thiểu tác động của phân biệt tuổi tác nhằm nâng cao hiệu quả công việc.
