Môi trường làm việc vui vẻ và hành vi công dân tổ chức hướng đến khách hàng của nhân viên khách sạn: Vai trò của cạn kiệt cảm xúc và lòng biết ơn

Tóm tắt
Nghiên cứu xem xét tác động của môi trường làm việc vui vẻ lên hành vi công dân tổ chức hướng đến khách hàng (OCBC) của nhân viên khách sạn với nhân tố trung gian là sự cạn kiệt cảm xúc và nhân tố điều tiết là lòng biết ơn. Mẫu được thu thập theo phương pháp chọn mẫu quả cầu tuyết (snowball sampling) và chọn mẫu định mức (quota sampling). Phân tích Cronbach’s Alpha, phân tích nhân tố khám phá, phân tích nhân tố khẳng định và phân tích cấu trúc tuyến tính là các phương pháp phân tích chính. Kết quả khảo sát 469 nhân viên tuyến đầu của các khách sạn 3 sao trở lên tại thành phố Đà Nẵng cho thấy: (1) môi trường làm việc vui vẻ và sự cạn kiệt cảm xúc tác động trực tiếp lên OCBC; (2) sự cạn kiệt cảm xúc là trung gian cho mối quan hệ giữa môi trường làm việc vui vẻ và OCBC; (3) lòng biết ơn có vai trò điều tiết lên mối quan hệ giữa sự cạn kiệt cảm xúc và OCBC. Kết quả nghiên cứu có những đóng góp về mặt lý thuyết và thực tiễn trong việc nâng cao sự hiểu biết đối với cơ chế hình thành OCBC của nhân viên tuyến đầu ngành khách sạn.
